What level is P6 at Alibaba?

业内人士都知道,现在阿里很多社招的岗位,一般要求都是P7起,也就是XX专家,P6以下的职位一般是校招或者用外包的形式来搞定(当然也不是绝对,最近我认识的字节和爱奇艺的小伙伴就收到过阿里P6的offer,然而,他们不约而同的拒掉了)。为什么阿里发出来的P6 offer就这么被嫌弃?那些已经是阿里P6的求职者,竞争力到底如何。

阿里P6对应的title叫做高级XX工程师,高级XX产品经理,或者高级XX运营专员。对应的能力是:对于复杂问题的解决有自己的见解,对于问题的识别、优先级分配有见解,善于寻求资源解决问题;也常常因为对于工作的熟练而有创新的办法,表现出解决问题的能力;可在一定指导下独立领导跨部门的项目,能够培训和教导新员工(一般是外包或者实习生,新人等)。

一般来说本科毕业3-5年,专科毕业5-8年能定级到阿里P6(不过现在阿里专科的员工比例越来越低了);如果是硕士,可能工作1-3年后就能拿到P6的职级(阿里校招或者从其他互联网大厂社招加入)。

一般来说,阿里P6的税前月薪在20K-30K之间(月薪超过30K的P6很少见),按照阿里标准16薪计算,薪水区间在32万-48万之间(现金部分),中位数一般是40万左右,25k*16个月=39万。如果你是从其他公司跳槽到阿里,给定级到了P6,那也意味着你是没有入职股票激励的。这几年阿里P7以上的员工年薪总包增长基本都是股价上涨的结果,所以,如果定级为P6,那么你的收入在一个比较长的时间内也很难取得较大增长,只靠普调或者绩效加薪,涨幅实在太有限了。

当然,这个没有意义,是针对那些本身教育背景,工作经历和能力都比较强的候选人。如果你现在在非一二线互联网公司或者传统行业跳槽阿里,能给到一个P6的offer已经相当不错了。毕竟,在阿里工作几年,升个P7或者刷个大厂背景,都还是很有价值的。

不过,并不是所有的阿里P6都没有股票(RSU),如果你在每年年初(3月底)的绩效考核中拿到3.75,那么你大概率会得到阿里的奖励性股票,这个数会比入职的少一些,但好的话P6也能拿到3/400百股,按照阿里现在的市值,4年也能有70万元左右。当然,这个只是一种设想,如果一个P6的阿里员工每年都拿3.75 的绩效,那他肯定等不到第四年就已经是P7了。

当然,这只是最理想的状况,我认识的很多阿里P6,因为所在部门业务发展不好,或者个人绩效不好(有能力原因,也有部门调整原因,比如阿里大文娱的某些部门,半年换一个领导,你想绩效好,或者出成绩,那都是不可能的),或者一些女员工因为怀孕生娃,导致多年停留在P6的岗位上,那就比较危险了,毕竟现在已经没有互联网是给你养老用的。

Industry insiders know that many of Alibaba's social recruitment positions now generally require P7 or above, that is, XX experts. Positions below P6 are generally recruited through campus recruitment or outsourcing (of course, this is not absolute. Recently, my friends from ByteDance and iQiyi have received offers from Alibaba P6, but they all rejected them). Why is the P6 offer from Alibaba so disliked? How competitive are those job seekers who are already P6 at Alibaba?

The corresponding title of P6 at Alibaba is called Senior XX Engineer, Senior XX Product Manager, or Senior XX Operations Specialist. The corresponding abilities are: having your own insights into solving complex problems, having insights into problem identification and priority allocation, and being good at seeking resources to solve problems; often having innovative methods because of your proficiency in work, and showing the ability to solve problems; being able to independently lead cross-departmental projects under certain guidance, and being able to train and teach new employees (usually outsourced or interns, newcomers, etc.).

Generally speaking, it takes 3-5 years for undergraduates to graduate, and 5-8 years for junior college graduates to be graded as Ali P6 (but now the proportion of employees with junior college degrees in Ali is getting lower and lower); if you have a master's degree, you may be able to get the P6 level after working for 1-3 years (Ali campus recruitment or social recruitment from other Internet giants).

Generally speaking, the pre-tax monthly salary of Ali P6 is between 20K-30K (it is rare to see a P6 with a monthly salary of more than 30K). According to Ali's standard 16-month salary calculation, the salary range is between 320,000-480,000 (cash part), and the median is generally around 400,000, 25k*16 months=390,000. If you jump to Ali from other companies and are graded as P6, it also means that you have no stock incentives. In recent years, the annual salary package growth of Ali employees above P7 is basically the result of rising stock prices. Therefore, if you are graded as P6, it will be difficult for your income to increase significantly over a relatively long period of time. The increase is too limited if you only rely on general adjustments or performance-based salary increases.

Of course, this is meaningless. It is aimed at candidates with strong educational background, work experience and ability. If you are currently working in a non-first- or second-tier Internet company or a traditional industry and are switching to Alibaba, it is already quite good to be offered a P6 position. After all, after working in Alibaba for a few years, it is still very valuable to be promoted to P7 or have a background in a large company.

However, not all Alibaba P6s do not have stocks (RSU). If you get 3.75 in the performance appraisal at the beginning of each year (end of March), then you will most likely get Alibaba's incentive stocks. This number will be less than that of joining the company, but if it is good, P6 can also get 3/400 of a hundred shares. According to Alibaba's current market value, it can be around 700,000 yuan in 4 years. Of course, this is just a hypothesis. If a P6 Alibaba employee gets a performance of 3.75 every year, then he will definitely be a P7 before the fourth year.

Of course, this is just the most ideal situation. I know many Ali P6s who have not been promoted for many years because of poor business development in their departments or poor personal performance (due to ability reasons or department adjustment reasons, such as some departments of Ali Entertainment, which have a new leader every six months. It is impossible for you to have good performance or achieve results), or some female employees who have been staying in the P6 position for many years because of pregnancy and childbirth, which is quite dangerous. After all, there is no Internet to provide for your retirement now.
